Trying to solve organisational issues with blanket initiatives and programs seems to have become the norm for a quick fix solution.
Management is often looking for a silver bullet to reduce costs or increase productivity.
Sometimes these types of initiatives are chosen because it’s something that’s sellable
to the board or management team
but might not really provide the desired outcome that the business really needs.
At other times we just don’t have, or know of, the best tools to accurately assess or determine the root cause of issues and end up focusing on the symptoms. And at other times political correctness overrides our desired initiatives and we feel like our hands are tied and we succumb to an easy alternative.
Targeted interventions save money, and deliver results……
The beginning of a successful intervention is an assessment of the current state. There are various instruments you could use to do this, varying in both price and accuracy (two factors which do not necessarily correlate). Career Life Transitions uses and recommends the Change Diagnostic Index (CDI) to assess an organisation prior to any change or transformation initiative.
The CDI is relatively inexpensive, statistically valid,
and has the benefit of being
able to sort data into customisable demographics,
such as age, tenure, organisational role, and many more.
Career Life Transitions interprets this data to enable more focused interventions for our clients.
When we understand what the issue is and can clearly associate it to a specific demographic within the organisation, we can more accurately program an intervention. After a baseline is established, we can repeat the Index to measure change. The CDI assesses:
- Morale
- Productivity
- Conflict
- Motivation
- Absenteeism
- Turnover
As measure of company health. The tool has been extensively normed and rolled out to over 8,000 individuals and 180 companies in public, private, and Not for Profit sectors.
With this data we can program interventions that target specific areas of distress and focus our efforts with appropriate strategies, which could range from leadership coaching, to better communications, engagement initiatives, etc.
Rather than roll out a leadership program across the organisation,
which could be expensive and not necessary for the entire organisation,
data from the CDI allows our consultants to work collaboratively with you
to design an intervention
that would save the organisation resources
by targeting only the affected demographic.
As we move into an era of ‘doing more with less,’ we give up time to engage with people in a meaningful way and cut management and supervisory roles to the bone. This ultimately has an impact on productivity. It’s difficult to meet the individual needs of everyone in the organisation, but on the other hand trying to meet everyone’s need with just one program won’t cut it either.
Targeted interventions come from imperative data and accurate assessments and if you’re looking for a return on investment, consider measuring before, during, and after a targeted intervention as your best means of achieving success.
